A Barn Conversion as Home

Introduction

A Barn Conversion is exactly what it says it is, ie a barn which is no longer used for its original purpose and has been converted to a different use such as a commercial or residential dwelling. Barns were usually close to the farmhouse and would have been used for storing grain or fodder for animals; housing animals such as cows and horses; or places for food production or storage. Often the stables and barns were the buildings where the business of the farms and manor houses took place so they were built to last and keep out the weather. They were often much better built than the cottages which housed the workers and farm labourers. So it doesn’t take much leap of imagination to see that once no longer needed for the intended purpose their use could be changed to provide much needed dwellings.

History of the Barn Conversion

About thirty or forty years ago there was a sudden spate of new dwellings known as barn conversions. I am not saying barns had never been converted into houses before but suddenly they were all the rage. The barns attached to farms that were no longer being used for their intended purpose became a source of capital for struggling farmers. The change in farm practices such as combine harvester’s, meant that some of the barns previously used as threshing barns were no longer needed for that purpose. What had once been a low value farm buildings could be capitalized on as building land and there was a spate of a new type of dwelling that quickly earned the nickname ‘Dez Rez’ for desirable residences.

The fact that barn conversions were original old buildings yet could be renovated to a high standard while at the same time retaining their original features such as exposed beams or hay stalls, made them different from the average box type house available on the market at the time.

After the war there was an urgent need for housing and lots of homes were put up very quickly and as cheaply as possible to house the many families left destitute after the bombing. As the standard of living improved many people wanted their own home and builders ever willing to supply to demand, built thousands of three bedroom homes to a standard design. Suddenly our country was filling up with lots of little box type housing with no character. So when the barn conversion came along they provided a different type of property with lots of character that attracted a wealthier clientele and sold at highly inflated prices.

Now when large manor type houses are too expensive to run, they are sold off to developers who then convert the main building into flats and apartments, the barns into individual houses and building more houses on the land around the original buildings. My daughter bought her first house in one such development and her house was the original stable building with a large opening for the carriage which was converted into a large arch shaped window. It was certainly different and had lots of character with very high ceilings and lovely open plan spaces.

Types of Barns

There are a wonderful variety of barns around the country and that is why they are so attractive. The original farmers used local materials that were readily available for their barns so they vary greatly depending on the area in which they were constructed.

For instance Lincolnshire has barns made with flint stones where the walls look like cement with the stones imbedded in it making an unusual pattern. These can also be found in Sussex. In the Cotswolds there are wonderful stone barns and in East Anglia clay lump. In Surrey you will find timber and weatherboarding barns.

Barns that were originally designed for use as a threshing barn would have a large door opening for the cart to deliver the grain. There would be a raised threshing floor where the wheat was separated from the chaff and ventilation openings opposite the door to create that all important through draft for winnowing. Light mostly came in through the open doorway.

Near the farmhouse barns were built to be used as milking sheds and dairies, then there were storage barns for fodder and food as well as stables for the horses. Further away there were barns built in fields for sheltering livestock. Often the outbuildings on a farm were much more extensive than the farmhouse itself.

Finding a Barn

Finding and converting a barn is no easy task. With the new regulations in place barns available for conversion are diminishing rapidly. Opposite to my own house there were two quite large brick built barns which the farmer sold to a developer. Being built of brick they were in a bad state of repair, but instead of converting them the builder pulled them down and built two large modern houses on the site.

Listed buildings

Many old barns are now considered by National Heritage to be buildings of historic or architectural interest and as such are listed either on a Statutory or local list. This means that listed building consent is required for alteration, extension or demolition of any statutory listed building. Where other barns are deemed worthy of protection they are placed on a borough’s local list and will be available from the local borough council. It is then up to the local council to regulate any changes to the building.

A barn that is listed either as a grade I or grade II building will have an additional set of issues for conversion. It will need to be sympathetically repaired, protected and restored with original materials and workmanship involving extra costs of labour and materials. Sometimes the high cost for restoring listed buildings makes the renovation financially impracticable.

Conservationists believe that preserving the original structure is the main criteria and non residential purpose is likely to avoid major alteration to the building.

If you find a recently completed barn conversion for sale make sure that the finish is up to a good standard.

Construction and Planning

Since the indiscriminate conversion of barns in the 70’s and 80’s to housing units, there has been a change of policy by the local planning authorities. Now there is a ruling in some areas which states that a barn must be declared redundant for farm purposes. Then the new use should preferably be agricultural or light commercial, or even craft shops and community resources before being accepted for residential conversion. Also any buildings of original character must be capable of adaptation without altering the appearance, setting or landscape value.

Each local borough council will have their own regulations regarding their policies on conversion of rural buildings into residential dwellings. So if you fall in love with a crumbling ruin or anyone involved with converting a barn or outbuilding would be wise to find out the regulations in the area the barn is situated before you buy. Some policies will be universal throughout the country such as listed buildings or of historic or architectural interest. Generally the outside of the barn is required to retain its original appearance without the addition of extra windows and doors. This can be problematic for residential purposes because barns generally did not have many windows and the doors were often much larger than required for housing.

The process of getting planning permission can be very long winded. There have to be surveys for various habitation such as bats and barn owls. In damp areas one such problem can be the blue crested newt where only specially trained people can handle them and their presence can delay the process of building for a year or more. There might have to be contamination reports or archaeological report.

On top of that there are the infrastructure issues. They may be some services connected such as electricity and water but consideration may also need to be given to sewage and gas and what the costs are of bringing such services to the building. Because the barn buildings are old then beetle infestation, timber rot, or vermin infestations will need to be treated and made good.

Old timbers found in barns are often so badly damaged that repairing in the traditional way may not be possible. Although it may be possible to use more modern resin bonding techniques.

Although the original barn building would have been constructed before our current building regulations, they are still required to comply with the strict standards now in existence. The heat loss standards are a challenge particularly with large open spaces and fire regulations and structural stability can also be tricky to comply with.

When barns were originally constructed there was little concern for protection against damp as they were designed for agricultural use. They were built without a damp course and salt contamination is often a problem. One of the major tasks when converting a barn is to resolve the issues of damp. As barns were typically made from a wide range of materials, there is no one specific solution to all damp problems. A good survey from a damp specialist is recommended to get an estimate of costs for this treatment.

Building Regulations and Costs

So let us look at the reality of converting a barn.They were built to keep the rain out and let the air in, so they will be very draughty. The beams and walls were built to only take the stresses of the necessary inner divisions at the time but modern regulations may require extra structural supports and strengthening to take the load of the new services required.

Barns were never heated because they were work places, but once you convert a barn into a dwelling it will be heated usually with central heating which will dry out the structure causing it to shrink and develop cracks that could let in water. Further services such as gas and sewage will no doubt have to be installed and improved.

A damp proof system and maybe other damp solutions will need to be included in the renovation. The restrictions on inserting windows and doors may create design problems that make the interior uncomfortably dark. Heat loss prevention is now part of the building regulations requirement and barns may not be suitable for such procedures, so further work may be necessary to comply with modern standards.

Once you have found your barn and had it surveyed and if you still want to go ahead with your barn conversion then a good architect, surveyor and builders are essential for the success of the project.Planning the detail of the work down to the last power point will help prevent costs spiralling out of control.

Conclusion

The idea of a barn conversion may be appealing because of its ambience and character and space that it offers. However, although zero rated for VAT purposes, barn conversions are generally much more expensive than building a new house.

Converting a barn is a much more complex process than it seems because when they were originally constructed they were outside of any building regulations and so to comply with modern day standards they almost always need major structural alterations.

The bias against residential conversion is because too many early renovations just became glorified houses and lost the original barn effect by adding extra doors and windows. Now the strict planning regulations are aimed at deterring conversions into residential use, the preference being to retain the agricultural use of a barn or to change the use to some kind of commercial application.

Family Business Dynamics

Introduction

What is understood by the term ‘family business management’? Does it mean a business managed by one member of a family or by many members of a family who are retained in the business? It could be that all the family members who are part of the business have an equal share of the profits and therefore have an equal say in the decisions to be made in the business. Alternatively it might be that the family member designated as the Managing Director makes all the business decisions without necessarily needing to consult other members of the family.

However the business is organised, the understood concept of a family business is that it is owned and run by a family, and members of that family work together to make the business successful. There are many variations of how the management of the business works, but ultimately it is a privately owned company and all the profits are retained for the benefit of the business and the family.

Managing the Family Business

A family run business has many complicated dimensions to the interpersonal dynamics compared to a public company that can make or break the owners. The dynamics of personal and professional issues combined create an added pressure which can hinder good business decisions. Unresolved family conflicts will undoubtedly be carried into the workplace and impact the motivation and productivity of everyone involved.

I have current experience of managing a family business where we find it is important to have our different areas of responsibility. I am the Managing Director and main Project Manager, then we have the Accounts and Admin Manager and the Chairman who presides over the meetings and keeps an eye on the overall direction and functioning of the business. We have found over the years that there are some important issues which have to be resolved in order to work compatibly together. Mainly they are the issues around boundaries. Respecting each other’s different skills and trusting they can do their job well are key elements. If there are new skills to learn necessary training is offered to ensure that person can do the job effectively.

It is important to realize managing any business in today’s environment is a complicated process but when you have the added dimension of family dynamics it can so easily get out of hand. One of the crucial elements to resolve is the historic patterns of relating between family members. Usually there is a lack of awareness that these patterns exist because they are habitual and familiar. However once they start to impact on the effectiveness of the business these issues need to be reviewed so that changes can be made and the issues resolved. One obvious example is where a child works with a parent. It is usually difficult for the parent to see the child as a responsible adult and still treats that person in the old habitual way. The child might then feel devalued, disempowered and impotent because of the old habit of respecting and obeying the parent. This will produce a lot of frustration, anger or even rage generating manipulative and destructive behaviour.

Most companies do not offer Guaranteed SEO because it is too risky and they might not get paid. In a family business the pressure of not getting paid added to the existing family dynamic can sometimes be too much and cause tempers to fray.

Leadership

One of the key issues in a family run business is that of leadership. There has to be a leader whom everyone should be able to respect and is capable of making sound business decisions. If two family members are in a power struggle to be the leader then the business will suffer. I have seen this happen in a firm that was not between family members and it nearly brought the company down. Loyalties become divided and business decisions are often made for the wrong reasons resulting in loss of production and revenue. So when embarking on a family business the leadership needs to be decided at the outset. Once the decision has been made then the rest of the members working in the company need to support that decision and not undermine it.

There are different styles of leadership:-

The autocratic Ruler -This sometimes works as long as the rest of the family are willing to do what he/she wants. But long term I don’t think the autocratic ruler is particularly good for business. When the time comes for someone else to take the helm there could be no one strong enough to fulfil the role.

An example of autocratic leader is the father of a family friend who was a successful plastics manufacturer. The son was encouraged to follow a path of water ski trick jumping and became a member of the British team. His father did not encourage him to continue in further education with the belief that the son didn’t need it as he would run the business after him. The day came when the son could no longer continue with his sport because of injury and settled down the work in the business. After about six months he had a big falling out with his father and left. The problem then was he had no other skills options open to him other than selling insurance. After about 3 weeks he returned to work in his father’s business because it was very lucrative and had a level of status for him.

The democratic Ruler - will encourage each individual to speak about their area of responsibility or their view of a business strategy. All members will be listened to respectfully and their view considered. This way a full and fruitful debate can take place in order to find the best decision for any one topic. New or younger family members will be supported to learn the business and encouraged to broaden their outlook so they become another valuable asset to company.

If the autocratic father had been more far sighted and encouraged his son to further his education, then find work with another firm for a period of time and left him the option to come and work in the company when he had gained experience elsewhere, he would have benefitted from a more mature, confident, creative and experienced manager who could have brought new ideas to the organisation and participated fully in all aspects of the company policies. The son’s enthusiasm for modern technology could move the business forward into the modern age.Before any children of a family business are eligible to take over, a policy of working with another company for at least two years would benefit the succession in the long run

Conflict Resolution

Family businesses can be a minefield of unresolved conflict and resentment. It is important to find healthy ways of dealing with conflicts before even embarking on the path of family business management. When we first set up together in our family business we agreed that if we were not happy with some behaviour or something that was said, then we would say how we felt and give the other person the opportunity to change it in some way. The most important thing for us was to listen to each other and respect the other person’s point of view. So when difficult decisions needed to be made to ensure the survival and the profitability of the business, discussion and argument, chewing over the policies and relevant information were signs of healthy processes on which to base sound business decisions. By discussion and communicating our individual views and ideas we were able to arrive at agreed actions for the good of the business.

Attitudes and Values

Being part of a family business means for the most part the attitudes and values are shared. In a regular company there are many diverse attitudes and values which generate tensions when working together. Listening and understanding each other is Key to good working relationships. One of the benefits of having a family business is intuitively knowing the other members and being able to trust them with your life if necessary. Even if there are disagreements you will know exactly the integrity and reliability of each individual. (Or not as the case may be!)

Well Known Family Businesses

When looking at the commercial world there are hundreds of family run businesses both large and small. Some are very well known companies such as the Ford, Murdoch and the Mars family, others are only known locally like my family butcher. But whatever their size there are only a small percentage of businesses which have been successfully passed down through the generations.

Rupert Murdoch the son of Keith who started the original newspaper empire in Australia, has built up a huge global network of media and entertainment companies worth millions and is still in charge at 77 with his son James as a possible heir. In the case of Ford the family now in the fourth generation own 40% of the voting stock but Mars is still 100% family owned and is not floated on the stock market. Frank and Ethel Mars started the company in 1923 and were responsible for inventing the Milky Way Bar. Their Son Forrest quarrelled with his father and the story goes that his father gave him a significant sum of money and said ‘go and run your own company’. He came to England and set up the factory in Slough making Mars Bars, later branching out into make pet food (Pedigree Petfoods) based in Melton Mowbray. His sons John and Forrest Mars Jr, were educated and trained to take over the business. When old Mr Mars retired he set up a small company making specialist chocolates so he would be kept busy while his sons got on with running the global business.

My local butcher Robert inherited his shop from his father who inherited from his father. The instigator had two sons who worked in the shop and now their sons run the business together which is still organised in the traditional way. It is very successful even during these times of crisis. The most famous family firm in the UK of course is the Royal family who live and work the business for life.

There is an enormous list of larger family run businesses in the world. Often the instigator of such family firms build up the business from the ground and once they become very successful the parent hopes the children will carry on the business. They do not seem to have the motivation or drive to carry the business forward and often do not have the talent of the parent.

A good example of this is the Mower family that produced the Neways products which they sold via multi level marketing across the world. Once he started doing research into products available in the stores he discovered that they were full of chemicals that, as a chemist, he’d had to wear protective clothing when handling because they were considered dangerous. The children of the family having worked for a time in other companies came in to join the family firm. The stated they would always keep the company in the family and it would never be floated on the stock market.

However as is the way of the world, success spoiled them. The parents suddenly separated and divorced. At first they announced they would continue to run the company together but in the end they sold it to a group in the Netherlands who now run the company. Although the Mower children had worked outside the family firm I always got the impression that they did not manage their departments particularly well and showed none of the talent and drive of either of the parents.

Inheritance

It may be important to tackle the issue of succession in the business especially if the owner of the business has more than one child. In many cases it is predictable the children will fight over the ownership of the business if it has not been made clear who will inherit. There may be a temptation to skimp on education thereby limiting the development of the successor. To avoid these kinds of situations one idea is to eliminate the feelings of entitlement. It might be just a matter of planning. Having a defined succession guide will enable the children to earn the right to succession and find their effective roles enabling them to work harmoniously together in the business.

Conclusion

Running a family business can be a rewarding and satisfying occupation with the added bonus of working in a familiar environment where trust is implicit. However family conflict will inevitably affect working relationships so it is preferable and healthy to separate business from personal matters. This allows the business owner to make decisions with less bias and more flexibility for the betterment of the company.

Even if all the members of the family do succeed in having a good business relationship, living separate lives outside of work with exposure to a greater variety of ideas and stimuli, which family members can bring to the workplace, will be of benefit. Probably the most important thing in managing a family business is ensuring that the whole family have a good relationship that will last even if the business doesn’t. Ultimately, blood is thicker than water and family is more important because the business can be replaced but your family cannot.

Here are some other KEY things about the compensation plan at Go GVO..

- Go GVO 2×10 forced matrix (meaning people in your upline OR your downline may contribute to your overall income as they refer more and more people)

- 5% commission on EACH of the 10 levels. A full matrix is 2046 people, or over $4,500 per month if every person is on the LOWEST price-point product package — and if you didn’t refer ANY of them. If you referred some of them, you earn 20% of what your referrals earn too (matching bonuses). This is in addition to your normal matrix commissions.

- For every 14 Titanium members in your organization, you get another position in the matrix. You can save these up in a pool and use them (position them) where you want to and WHEN you want to.

This is great, for instance, if you want to put one of these “bonus” positions directly under a heavy-hitter you refer, or if you want to use it as incentive by placing it under a friend or family member and then start building it so you build your income AND theirs, or rewarding a hard-working member in your group by placing one of your bonus positions under them.

And ah… this is KILLER. If you’re really going to get cranking and promoting , you will LOVE this. Each month, GVO will put 10% of company net profits into a bonus pool. I don’t know that it has an official name yet, but we’ll call it the heavy hitter bonus pool for now.

The TOP 20 referrers each month will share in this pool equally.

NOT the top earners, but the 20 people with the most personal referrals for that month — so even someone BRAND NEW to the company could potentially hit on this bonus their first month.

I can’t make promises about the size of this pool or what the bonus to each qualifying affiliate will be, but I can imagine it getting VERY big, VERY fast based on what I’ve seen already.

For an easy hypothetical example, if Go GVO has net profits of $1 MILLION in a month, then the bonus pool for that month is $100,000, which is split equally by 20 people who referred the most new members for the month.
